Interviewer Calibration · 30 Minutes Before the Loop

30 minutes before the loop starts, align 5-person panel on what you're testing, who tests what, and what counts as strong vs no signal.

Pain addressed · Interviewers skip calibration. Five panelists score the same candidate with 30%+ drift, and the decision collapses into 'the founder liked them, send the offer.'

Interviewer Calibration · 30 Minutes Before the Loop

Also available in 中文 →
You're my interview-loop calibration partner. I'm the recruiter running a 5-round loop. Build a 30-minute calibration brief for the panel.

# Context
- Role + level: {position_level}
- Role thesis (what this person actually solves): {role_thesis}
- 5 interviewers + roles + which signal each tests: {panel_assignments}
- Candidate pipeline (finalists, each one's hot spot): {candidate_pipeline}

# Output three sections

## 1. 5 must-test signals + rubric (60 words each)
Based on role thesis. For each:
- Signal name (specific behavior, not 'ownership')
- Strong signal behavior (one concrete line)
- Mid signal behavior (one concrete line)
- No signal behavior (one line + one dark signal we'd be alarmed to see)

## 2. 5 calibration questions for the panel (50 words each)
One per interviewer. Pose a hypothetical candidate answer; ask the panel to pre-score:
- "If a candidate said this, would you give strong / mid / no?"
- Use the spread as calibration. If 3 say strong and 2 say mid, rubric isn't clear enough.

## 3. 5 debrief anti-patterns + counters (30 words each)
- e.g. "founder speaks first, anchors everyone" → "10 minutes of independent scoring first"
- e.g. "comparing candidates" → "evaluate against the bar, not each other"
- At least one about bias (school / gender / articulation vs substance)

# Boundaries
- Every signal must be testable (paired with a specific behavior). No "good leadership".
- Calibration answers must be concrete. No "it depends".

Workflow · 5 steps

  1. 1

    T-3 days before the loop: dump the role thesis (from the hiring brief), the 5-person panel assignments, and the finalist list into one block.

  2. 2

    Run in Claude (best at structured rubrics) or ChatGPT. Fill the four placeholders.

  3. 3

    Audit the 5 signals yourself — the dark signal must be a real 'we'd be alarmed to see this' behavior, not a euphemism.

  4. 4

    Run the calibration questions with the panel 30 minutes before the first interview. Score drift > 1 tier means the rubric isn't tight enough — fix on the spot.

  5. 5

    5 minutes before debrief, read the 5 anti-patterns aloud. 'Founder doesn't speak first' is the one panels forget most.

Verify before you ship

AI's "almost right" is the #1 pain. Tick these off so reviewers can't find the obvious holes. (Checkbox state stays local — we don't track it.)

Why this prompt works

This prompt isn't a generic “write me a Interview & 1:1 Prep”. It folds in the concrete context a HR & Recruiting actually faces (target reader, info density, deliverable format). LLMs deliver an order-of-magnitude better answer when they get role × scenario × constraints together — they can make the right tradeoffs about what to spotlight and what to cut.

When to use

Best moment: you know roughly that you need to do a Interview & 1:1 Prep, but you're stuck on “how do I even ask the AI?” Muscle memory has no template. Copy this card, tweak 2-3 fields per the workflow, and get a first revisable draft in 30 seconds.

Common pitfalls

  • Send without tweaking placeholders · the draft reads as default-GPT and your reviewer spots it in 3 seconds.
  • Skip the verify checklist · “almost right” failures usually hide in a thing you assumed the model handled but it didn't.
  • Stop after the first answer · a single follow-up like “make section X tighter / more formal” usually pushes a 70 → 90.

Variants & extensions

Want to use this card more aggressively? Three extensions:

  • Swap languages: both EN/ZH prompts ship in the card — use the EN version when shipping to a Western audience.
  • Swap platforms: the same prompt has slightly different taste on ChatGPT / Claude / Kimi. The recommended-platform pill marks the best fit.
  • Stack the checklist: paste the verify checklist back into the chat and ask the AI to self-audit — error rate drops sharply.
